Do present weaning methods contribute to the onset of stereotypical Dissertation

Do introduce weaning techniques add to the beginning of cliché practices in ponies - Dissertation Example While all creature conduct is amazingly mind boggling in nature, the reasons for stereotypic conduct in ponies have been particularly slippery. One recommended cause for these practices has been the progressions and stressors a foal experiences at the purpose of weaning the foal from the mother's milk (Waran et al., 2007). There are numerous stressors that influence a foal encompassing the experience of weaning. It is a coherent extrapolation that these stressors may keep on influencing the character and conduct of a pony into adulthood. In this manner, diminishing the nearness of these undesirable practices should be possible by decreasing the feeling of anxiety of the weanling. There are numerous strategies for weaning, all with their positive and negative focuses. Current recommended techniques for weaning spread methods from the fast and abrupt to the extremely long haul (Householder, 2003). An away from of these techniques is important to look at them and decide the least unplea sant alternative. 1.1 Hypothesis and Study Objectives The reason for this investigation is to decide the least distressing technique for horse weaning, so as to ease weaning weight on horse conduct thus lessen certain undesirable stereotypic practices To accomplish this reason, there are four targets that must be met: 1. Assurance of the practices of concern 2. Examination of current weaning techniques 3. Assurance of components associated with weaning pressure, including the earth 4. Examination of weaning strategies and assurance of least unpleasant Due to the connection between's the beginning of undesirable stereotypic practices and the way toward weaning, the underlying theory is that these stereotypic practices are identified with unexpected weaning techniques, and that an increasingly continuous strategy will deliver lower levels of this conduct. 1.2 Study Rationale Caring for and preparing of ponies is made substantially more troublesome if those ponies are inclined to stere otypic problematic conduct. One known reason for undesirable dreary conduct in execution ponies is incessantly high pressure, which influences the pony's general wellbeing and it's disposition (King, 2006). While numerous stressors in a pony's life are on-proceeding to can be moderately minor, weaning just happens once yet might be incredibly upsetting, contingent upon the pony and the weaning strategy (Householder, 2003). In any case, early and proficient weaning, with the base of worry to the horse is significant in rearing, as it implies that the female horse will have the option to deliver her next foal that much sooner (Stull, 1997). In the event that the feelings of anxiety at the hour of weaning could be brought down, it would be a huge advance toward more joyful and more beneficial ponies. However, until we comprehend what technique for weaning will cause the least pressure and what the drawn out impacts of accessible strategies on conduct would be, changing strategies may r eally be increasingly unfavorable, as that would basically be a guess out of nowhere as to viability and wellbeing. Subsequently, this examination proposes to confirm that least upsetting strategy for weaning, which could have the final product of bringing down the pony's feelings of anxiety for an amazing duration. 2 Effects of Stress on Horses High degrees of worry in ponies can trigger a progression of hormonal and physical impacts in the body, known as the â€Å"

Private Military Companies Mere War Profiteers free essay sample

This war has been privatized more than some other war in history†¦ forty pennies of each dollar Congress controls goes to private temporary workers. †1 In Iraq available to be purchased: The War Profiteers Robert Greenwald shows how privately owned businesses have made a large number of the Iraq War performing obligations that used to be finished by the administration. In that equivalent narrative, private military organizations are depicted as avaricious, benefit looking for associations, who will effectively boost their benefits. In the event that an organization is basically worried about benefits, may they skim on their strategic, they offer less expensive administrations whenever the situation allows? As per executive Robert Greenwald the appropriate response is yes. In their turn the private military organizations and their supporters regularly guarantee that they are more agile and savvy than the administration (Isenberg 2009: 29), and consequently the ideal individual to carry out the responsibility. This paper will manage three issues in regards to private military organizations by and large and progressively explicit in Iraq. To start with, consideration will be paid to the reasons and thought processes of the American government to contract out a significant number of its obligations to private military organizations (PMCs, for example, Halliburton, Kellogg Brown Root (KBR) and Blackwater (which these days goes under the name Academi). Second, this paper will address the difficulties straightforwardness as an open worth faces in the light of re-appropriating exercises to PMCs. At long last consideration will be paid to the inquiry whether Greenwald is directly in his case that PMCs are in actuality War Profiteers who are just searching for benefit, or that contracting out military administrations is in certainty a savvy elective in a period where the national military of the US is scaled back. American utilization of PMCs: military redistributing in Iraq This segment will depict the thought processes of the American government to re-appropriate an enormous segment of its military in the Iraq War. This redistributing is the aftereffect of three issues (O’Keefe 2009:1) a restricted military ability to singularly attack and involve Iraq, affectability of popular supposition and the need of explicit in fact talented people. Constrained military limit One of the intentions in utilizing PMCs in Iraq is the way that the American military limit is restricted. One purpose behind this restricted limit is the military scaling back after the finish of the Cold War (O’Keefe 2009: 3). In the outcome of the fall of the Berlin Wall, almost 700. 000 American soldiers were not, at this point required and got jobless. This decrease in troops incredibly diminished American capacities (Ballard 2005: 5). To this point, Andre Bearpark, the 2003 Coalition Provisional Authority’s (CPA) direct of activity says, â€Å"the military just hadn’t gave enough numbers [for the Iraq War]. It was extended as far as possible. †(Bergner 2005: 32). This contention is additionally put forth in the 1 Derived from the narrative â€Å"Iraq available to be purchased. The War Profiteers† (2006) coordinated by Robert Greenwald first moment of Iraq available to be purchased: The War Profiteers, where the voice-over states that â€Å"there isn’t enough military framework [ and PMCs fill the gap†. As it were, the diminished limit of the national military gives the private part the chance to fill the hole. PMCs may be filling a hole, however the utilization of PMCs is additionally advantageous for the US government, they permit †for this situation the Bush organization †to mount a military crusade by looking towards the private part for help. Perlak, an appointed authority advocate with the US Marine Corps, expressed in a 2000 article in the Military Law Review that privatized powers work as a regular citizen temporary workers work as a â€Å"effective power multiplier. † This implies they are employed to offer types of assistance that will free a â€Å"trigger puller† to battle, or they give specialized aptitude to the power, consequently helping the power in taking up arms or upholding harmony (Keefe 2004: 3). Additionally, by utilizing PMCs America is enlisting work force rapidly and handling powers for brief timeframes without preparing huge bits of the populace or establishing a draft. This is furthermore gainful to a state in the outcome of war, Avant fights that â€Å"once perils go of nearby powers are prepared and conveyed, agreements can lapse† (Avant, 2009: 332). One could contend that in spite of the restricted military limit of the US, the PMC’s make it workable for the legislature to seek after their arrangements to attack Iraq in 2003. Specialized gifted faculty: The requirement for PMCs The improvement of new, refined weapon frameworks made military staff increasingly dependent on contractual workers for specialized help. In Iraq PMCs have offered help for the B-2 top secret plane, the F-117 covertness warrior, Global Hawk unmanned aeronautical vehicle, U-2 surveillance airplane, the M-1 tank, the Apache helicopter, and numerous naval force ships (Avant 2009: 329). This new gear and exceptionally complex weapons frameworks request explicit preparing, experience and apparatuses that make it â€Å"virtually impossible† for the American military to keep up present day frameworks without the utilization of contracted regular citizen specialists. As indicated by Evans: â€Å"Without contractual workers, the Army would need to grow altogether to represent the expansion in expected specialities to fix al weapon systems† (Ibid, 4). Taking this in thought it is pretty much unavoidable for the US government to re-appropriate this piece of the military to PMCs. In the narrative Iraq available to be purchased the absence of enough adequate military foundation is additionally referenced as the explanation behind contracting out military duties to PMCs. Employing PMCs: the job of general sentiment Domestic popular supposition regularly has a huge job in deciding the degree of a state’s military activities , some would contend that general assessment can oblige a state chief in their choice to do battle or not (O’Keefe 2009: 5). However, a portion of the weight of general supposition can be reduced when a state redistributes military capacities. General society doesn't liken the demise of contractual worker with that of a national trooper, as temporary workers are not straightforwardly connected with the state’s military (O’Keefe 2009:5). The utilization of PMCs in the Iraq War permits the state to maintain a strategic distance from what is known as the â€Å"body-sack syndrome†, where governments are progressively compelled by household constituents as losses of life mount (Kinsey 2006: 96). Notwithstanding the capacity of states to keep away from the body-pack disorder, the manner by which media report on the contribution of contracted soldiers further advantages the state as general society disassociates contractual workers with warriors. At the point when the media reports of fallen private warriors, they are frequently alluded to as temporary workers, which produces another reaction of the general population than to the passing of a national fighter. The following citation from Thomas Pogue, a previous Navy SEAL, who has worked for Blackwater outlines this point; â€Å"These powers can be utilized without a ton of publicityâ€and that’s an exceptionally helpful trademark for any administration. It’s politically simpler, and there is less formality We’re superfluous. On the off chance that ten contractual workers bite the dust, it’s not equivalent to if ten officers bite the dust. Since individuals will say that we were in it for the cash. Furthermore, that has a totally unique undertone with the American open. (Scahill 2008: 366)†. A convincing case of the viability of PMCs helping the state avoid general conclusion is a correlation between the occasions of Mogadishu on 4 October 1993 and Fallujah on 31 March 2004. In 1993, rebels killed an American Black Hawk helicopter in Mogadishu, Somalia. In this assault eighteen American fighters were slaughtered and a portion of their bodies were hauled through the avenues of Mogadishu. While the passing of eighteen American warriors in Mogadishu in the end brought about a withdrawal of every American troop in the locale †in light of mounting open weight (Scahill 200: 107), the occurrence in Fallujah didn't have a similar outcome.

The Second Amendment - Free Essay Example

Arguably, one of the most talked about amendments and overall policy legislation pieces of modern-day politics. Now, more than ever, the testing and judgement of the Right to Bear Arms has placed the American people at opposing ends. As the amendment is written, A well-regulated Militia, being necessary to the security of a free State, the right of the people to keep and bear Arms, shall not be infringed (United States Const., amendment II), the interpretation of the amendment has been sporadic throughout history. The term militia has been understood in vastly different manners, yet the Supreme Court has only given a legitimate stance on this issue in recent years. It is important to not only look at the history behind the Second amendment, but it is also essential to examine what precedents and future outcomes can arise with weaponry and technology advancements, and where and how government regulations come into play. In United States history, there have been very minimal cases brought to the Supreme Court regarding the Second Amendment. Therefore, the few decisions made how been made surrounding the culture of the U.S. at the time of the case. And, as it is known, with a new Supreme Court comes different interpretations, goals, and motives for a decision. The increased jurisdiction and power of the Supreme Court has played a factor and most likely will play more of a factor in the future context of the amendment as a whole and its effects of present and prospective society. In regard to the history of this amendment, the first real Supreme Court case was with the case of United States v. Cruikshank. This was during the Louisiana election in 1872, and, at the time, the Republican and Democratic political parties became hostile towards one another. On Easter Sunday, what became known as the Colfax Massacre took place. A group of black Republicans were shot by democrats that belonged to a militia, and the perpetrators were charged with violating the 1870 Enforcement Act, meant to decrease KKK terrorism. The Supreme Court had a plethora of factors to consider when they heard this case. When it came down to it, the Court only really looked at the applications of the Second Amendment and what their verdict would be based on their interpretation. When the decision was made, the Court sided with the defendants, using the Right to Assemble and Right to Bear Arms as their reasoning. The Court stated that these amendments, along with the fourteenth, were put in place to restrict the federal government from infringing upon the rights of the people, and that it did not apply directly to individuals or the states (Federal Justice Center). Rights were then granted to the people and not on a national level. This narrow interpretation emphasized the pro-gun rights attitudes of many Americans, especially pre-World Wars era, where weapon technology drastically expanded. Ten years after the decision of Cruikshank came the case of Presser v Illinois. A group of German workers of the Socialist Labor party. Groups of men formed small armies in and near Chicago to prepare for any upcoming violent issues with opposing parties or groups. Herman Presser was amongst the men of these armies and argued that they were being deprived of not only their right to assemble â€Å" in this case, a military-like coalition â€Å" but also the right to bear arms as the Constitution allows. The Supreme Court used the ruling in United States v. Cruikshank to uphold Pressers claims. The diction of the First and Second amendments, once again, was read as not giving rights to the federal government; instead, the sovereignty remains in the individual, as this is considered to be a crucial right that cannot be taken from the American people. Justice Woods gave the opinion of the court, in which he wrote that the ruling followed precedence, as well as did not apply to the National government in the First, Second, or Fourteenth Amendment, just like the case of Cruikshank (Oxford Reference). Another case regarding the magnitude of the Second Amendment would not come about until 1939 with the case of United States v. Miller. What marks this case as odd, however, is that the defendant and his counsel were not seen before the Court. Because Jack Miller had already appeared in court to testify against his original gang of bank robbers, the judge ruled in favor of the Second amendment so that it would be appealed to the Supreme Court. He was not forced to be seen in front of the Court again, as he would have been set free and would have been in danger, since he cooperated with the government against the robbers. However, the plaintiff argued that the National Firearms Act of 1934 was an act to tax and, thus, not an infringement upon anyones Second Amendment rights (Legal Information Institute). The plaintiff continued by arguing that the gun used was in fact not one that was used for militia purposes. The final decision was that, The Court cannot take judicial notice that a shotgun having a barrel less than 18 inches long has today any reasonable relation to the preservation or efficiency of a well-regulated militia, and therefore cannot say that the Second Amendment guarantees to the citizen the right to keep and bear such a weapon. And, because of lack of opposition, the Court had no real choice but to side with the plaintiff in this case. The pivotal aspect of United States v. Miller is that this was the first time the Supreme Court had given jurisdiction to the federal government in concerns to gun regulation of any sort. In the cases of Cruikshank and Presser, the Courts prohibited the federal government from having a hand in play. This New Deal phenomenon of expanding national government interest is relevant and present in this case. With the attitudes of the executive branch drastically shifting, the political attitudes and opinions of the courts at this time, especially, also shifted, as did the power that the Courts hold as a whole. What we obtain from this is that government regulation of guns is more popular of a belief than it used to be. It seems that this interpretation is that if a weapon is not deemed as being of militia use, as opposed to firearms, it is not a protected right under the Constitution. The Courts did not outline whether the states had the individual right to control gun regulation on their own and out of national government jurisdiction. This issue does not truly come up until 2010, in the momentous case of District of Columbia v. Heller. Before, 2010, however, came the case of United States v. Emerson. Timothy Emerson was arrested for possession of a firearm while having a restraining order against him. Emerson then argued that this was a violation of his Second Amendment rights. The Supreme Court decided, though, that this was not a violation of the second amendment and that Emerson did not have the right to have a gun in this case. This is the first time we see a push away from focusing on the restrictions set by the federal government onto the issue of gun laws as they are applied to individual liberties. This 2001 case is just the leading point to the critical case of District of Columbia v. Heller. District of Columbia v. Heller has set the foundation and has shifted the view of the Second Amendment as it is practiced in our current time. Up until this point, many were still perplexed as to what the true limits of the Second Amendment were. As we know from historically, the right to bear arms was considered a natural right in the American eye rather than one that was granted by the government. For over a century, this amendment was interpreted as a limitation on Congress; as for states, the federal government would not interfere nor regulate interstate laws regarding guns. When we get to District of Columbia v. Heller, it has to be considered that the Supreme Court had not truly given a verdict as to what legitimate role gun rights held in our western democratic society. So, Dick Heller, a police officer in the District of Columbia, had a gun kept with him at home and on his person at all times, whether he was on the job or not, although this was not exactly permissible by law. The Firearms Control Regulation Act of 1975 came into question until the case made its way to the Supreme Court in 2010. But, what the Court decided was that all United States citizens â€Å" with obvious limits that will be late discussed â€Å" are entitled to Second Amendment privileges, as the law applies to restrict the federal government and not law-abiding citizens. Additionally, the Miller standard was reiterated, in which common sense gun laws, such as a gun needing to be registered and licensed, main and proper use for self-defense and hunting, and proof of use in military time. Heller wanted regulations of some sort, but he advocated that the states should have dictation over that and not the federal government. But, as long as guns were accessible to an extent, that was all he really wanted. Heller was successful in pushing forward an ideology that many Americans have believed â€Å" that the Second Amendment is a fundamental right to the people of the Free World. His case was the one that has set the foundation for states having the power to regulate gun laws as they choose. However, as previously discussed, Heller did not believe that every single American individual should have the right to own a firearm. He was sensible in that there should be restrictions on who can and cannot obtain one. Some standards in include having to be of a certain age (18), not being a convicted felon, not having a record of domestic violence, no illegal citizens or immigrants, and more. These listed restrictions have also been stepping stones to stricter gun legislation, which is an unintended result that Heller probably did not presume. So, we ask the Constitutional question here of what restrictions, if any, are placed on the Second Amendment (at least on a federal level), as well as how much the idea of a militia plays a role in the interpretation of the Second Amendment. With these restrictions comes a push for policy to enact laws that can force states to not sell guns to people who are not deemed to be responsible. Progressives, mostly, have pushed for stricter laws, as has the Brady Center and Brady Campaign. There are various viewpoints that need to be evaluated in this case, as it is such a crucial case of American history. After Heller, the main character in this case, we need to evaluate the viewpoints of those who are opposed to less strict gun laws and regulations, such as the Brady Center/Brady Campaign. They are a nonprofit, pro-bono organization who, contrary to popular belief, is not anti-gun rights. Their research is targeted as a health approach, in which they are seeing the immense amount of gun deaths taking place in this country and try to combat that. To do this, they say the most effective way is to have state legislators to make policies and the courts to make decisions that will still secure the liberties of the American people but can also aim to lessen gun violence in America. Private sales of guns are another important issue to the Brady Center and they use their research to show that past events and gun deaths have happened where the wrong people have obtained deadly weapons, such as the AR15 and AK47: deadly weapons meant for war combat. So, they believe these weapons and any semi-automatic weapon should be banned on a national level. Further, they advocate for stricter background checks and focus on the original intent of the Founding Fathers (bradycampaign.org). The Brady Center often highlights the preparatory clause of the Second Amendment, where a militia is cited. They have said that the amendment as a whole has been vastly taken out of context and has caused physical and unlawful issues for the U.S. This helps set up what many organizations nation-wide are currently aiming to do. Following so many recent mass shootings, The Brady Campaign and Center, as well as a plethora of other progressive legislators and groups, are working tirelessly to enact legislation that has stricter regulations on who can and cannot obtain a firearm. They want to enforce these laws and restrictions so that this Constitutional right is only able to be used by those who have proven to be responsible enough to own one. So, with the Supreme Court opening up their interpretation comes with more public outcry and more push to not necessarily reverse the Heller decision, but to ensure that the federal government finds whatever loopholes possible in ensuring that gun laws are effective and can keep people safe. So, in answering the question of what restrictions are placed on the Second Amendment, it is only to be said that the states have jurisdiction as to how much or little the restrictions are regulated. This adds to the grey area, but restrictions, specifically, have not been analyzed on a federal level by the Courts â€Å" yet. On the other side of the debate is the National Rifle Association, who, especially in recent years, has been under massive scrutiny for their views on gun rights in America. The NRA cites a few main points to justify the decision in the Heller case. Here, we have to ask the Constitutional question of what and who exactly does the Second Amendment give specific liberties to? The first main argument the NRA uses is the right to bear and keep arms. The phrase of the people in the Bill of Rights equates with individual freedom, as it has been clearly interpreted. The specific language used here has led to a narrow interpretation of this amendment. Additionally, they argue that if the connection of rights to the people is upheld in the First Amendment, it is not just to not apply that say precedence to the Second Amendment as well. If the intent of the Founding Fathers, as the NRA perceives, was to give states the jurisdiction to organize militias, then the same rights should be upheld in terms of individuals bearing arms. So, rather than strict ownership regulations, they feel the same considerations should be given to individuals gun rights as it does to militias. This would lead the amendment in two parts. The prefatory clause is that a well-regulated Militia, being necessary to the security of a free State (US Const., amend. II), acts as the beginning of the two clauses within the Second Amendment that is not always relevant or requited. This, as the NRA interprets, would mean the second clause would read as, the right of the people to keep and bear Arms, shall not be infringed (US Const., amend. II). What we see from the NRA is a shift overtime in terms of values. At one point in time, specifically around the 1980s, the NRA was for gun regulations. As we have seen the gun debate become more and more polarized over time, their views have shifted towards extensively less restrictions on gun ownership. What we have to analyze, though, is that the NRA is not a government organization; they are a private entity that works for their constituents. So, as we look closely at the disparities between opinions on this issue, it is important to also consider what role these figures, specially the NRA, play in legislation. For the future, there can be a multitude of consequences if the NRA is having an active hand in enacting policy, especially on the national level. While the Constitution does not guarantee the rights of private companies to make policy, this does not mean that the path to where they have more of an influence is not paved, especially as or if the support for the NRA drastical ly increases. Lastly, we need to examine the side of the United States. The United States, specifically in the case of District of Columbia v. Heller, also had similar views to the NRA in terms of interpretation. In the United States brief, they state that there has already been a plethora of laws put in place regarding the sales, regulations, etc. of firearms between state lines and within (Rose). So, for firearms, especially, that are perceived to be of great dangerous (ex: machine-guns and similar weapons), there is already substantial prohibitions on the private selling of these. Government interest is still at play and is considered, although there has to be a balance in terms of ensuring liberty to the people as well. In addition, they do highlight that there are already restrictions put in place that limit who can and cannot possess a firearm, as well as say that the government ultimately does have jurisdiction when it comes to regulating sales. These are just the forefront arguments that a re brought forth. Along with the arguments mentioned, the United States further agrees with the NRA and other viewpoints that the right to bear arms is an individual liberty, as well as believe that there is an individual need for personal ownership of guns. In addition, specifically regarding the use of militias, the U.S. recognizes that, at the time that the Founding Fathers created the Bill of Rights, a militia was more of a necessary right than it is of todays time, so the interpretation of such should act accordingly. This helps clear up the question about what the Founding Fathers intended regarding the implications and applications of the right to bear arms altogether. The United States has a strong opinion that the Second Amendment has been and was always meant to uphold the individual liberties of the American people, even with the language of the amendment seeming ambiguous. Regarding the question brought up as to whether militias are still of main focus when it comes to the Second Amendment , the United States, as well as other groups mentioned, have decided that it probably is not relevant to the amendment as a whole anymore. Also, it is important to note that, when all was said and done, the Supreme Court ultimately focused on precedence of previous similar cases in history, although there have not been many (Rose). In regard to any of the cases mentioned before â€Å" U.S. v. Cruikshank, Presser v. Illinois, U.S. v. Miller, etc. â€Å" the outcome has always led to the Second Amendment upholding the right to bear arms for the American people. With this ruling, the Supreme Court did not necessarily challenge the interpretations of arms but rather took an activist stance regarding language that this amendment is a protected right that must be enforced within the understandings that precedence has set forth. This push away from how the Second Amendment was once understood that this interpretation is simply a restriction on the national government to protect the people and their natural rights â€Å" sets a different precedence for the Supreme Court going forward, which can and most likely will hold important policy legislation in the coming future. Even with a debate as polarized as the one on gun rights in America, it is fair to say that the interpretation of the Second Amendment has consistently guaranteed the right to bear arms for individuals. While restrictions need to be set in place, the amendment as a whole is more of a limit on the federal government than anything. But, since there has been more of a push recently for stricter gun regulations and laws, it seems as though politics will play a larger role in policy making than precedence might. Ultimately, the interpretations of future lawmakers and court justices are going to be the larger deciding factor in which consequences are truly going to be at play for the future of the United States.

These skills will help managers in interacting and communicating with employees; thus motivating them to achieve the goal of the organization. In addition, the skills are vital in delegating the the tasks and power in a right track. (Morgen Witzel 2003) 2. Technical skills: as a manager in the department, he is the first one who knows the techniques in the field and be able to instruct the staff at the right time. Moreover, knowing the technical skills can facilitate the manager to supervise the performance. For instance, in Gold Manufacturers, the manager of production department should be familiar with the producing process of the textile products.(Lewis R. Ireland 2006) 3. Management skill:In a business, successful and effective managem ent skills by managers help in solving the problems. Therefore, a manager should be a quick thinker with logical mind so that he can take the appropriate decision which is beneficial for whole organization. Such decisions made out of calm mind and based on fairness would be competitive for an organization.(Martin Stevens 2002 ) 4. Conceptual and leadership skills: Manager is a leader in a group of people, therefore, leadership skills are important. It includes: co-operation skills, self-confident and motivation skills etc.manager can use these skills to effectively lead his team. Question 2 2.1 A). Identify and briefly explain which theory Ron, the Finishing Manager most closely aligns with, giving evidence from the case study to support your comments. Ron, the Finishing Manager aligns with one of the leadership theoriesBehavioral theories which examines the behavior of the leaders at work- how they behave with employees and what perspective they have towards work assigned to them. This theory assumes that leaders can be made through teaching, learning and experience(in the case Ron follows the same approach of Adam, my way or no way and believes in not allowing his staff to take the liberty of doing things without his knowledge.) B). Identify and explain the leadership styles of Adam, the knitting Manager, and James, the Dyeing Manager giving evidence from the case study to support your comments. Adam: his leadership style is Autocratic leadership style which means that manager gives orders to his subordinates and expects them to follow those orders without any questions and ideas.((Chemers M. 2009) This shows in the way he manages his staff. He put complete control over his employees. His approach of My way or no way indicates that he has centralized all the power in his hands and does not like to delegate the authority to other teammates. James:the Dyeing Manager used Laissez- Faire leadership style which refers to a leadership style that Manager leaves his total work on his subordinates and does not exert sufficient control. (Smith, J.A., Foti, R.J. 2012) In the case, James acts as a passive leader, believing that his employees are working in their best shot. He does not take much attention in how the staff performs. He is afraid of making the team angry and turn against him. He neither supervise his team nor solves their problem when there is a problem. C). Comment on how appropriate you feel each of these leadership styles are in the current situation-give two two reasons for your answer to each style. The Autocratic leadership style by Adam in his team is not appropriate. And this can be cause of the current failure in the company Reason1:It might lead to quick decision making but such strong attitude from Adam had led to frustration among the employees as the production pressure has been over them for long. Reason 2: The staffs know creative ideas would not get acceptance from manager at any point. And their confidence level falls down and they may leave the organization. Lazzir Fair leadership style of James is also not appropriate. Reason1: He put all the work on staff and gives no guidance and supervision to them which may lead to uncontrolled situation and the production goals may not be achieved.so that the department is overstaffed and human power is working without any proper directions. Reason 2 : the Self- direction and self- control which are resulted from James Lazzir Fair may not produce the right dying of the cloth which finally have great impacts th e overall production in the organization. 2.2 Select one motivation theory: Briefly describe the theory The theory selected is Goal setting theory. This theory refers to an effective tool for making progress by ensuring that participants in a group with a common goal are clearly aware of what is expected from them. On a personal level, setting goals helps people work towards their own objectives-most commonly with financial or career-based goals. (Swezey, Robert W.; Meltzer, Zach L.; Salas, Jimmy M. 2010) The theory basically describe a process which can motivate the person by having a SMART way of achieving their goal, and the results will be the motivation for them. In the first step of this process, the Goals which are specific and difficult are accepted and set; in the next step, the person who has the goals will have direct attention and is encouraged to be persistent in fulfilling the goal; then, the performance is there to be accessed which can determine whether the goals are achieved. The feedback is therefore accessed and if the goals are not achieved, the new direction a nd new strategies can be planed in the second stage and the process will go through again. Using information from the case study explain to Mark how he might use the theory to motivate Carl the General Manager Operations In the case study, there are several problems that affects the operation of the company. Mark the CEO can use this theory to motivate Carl by doing the following factors: Setting a clear aim of the organization from last 3 months. The clear goal brings up the strategy to handle the operation.Specific goals can be made for Carl so that he is aware about what he has to reach and where. This would be helpful for him to remain focused on his targets. Giving the right direction to Carl in solving the current problems such as production has not increased as expectations and customer complaints have increased. This can be the first steps to develop the company and can gain effects in a short term. CEO should give higher reward and reorganization to carl if he has done a good job in fixing the company problems which will push Carl to become more motivated. Review reports must be done and submitted by Carl as the feedback to Mark which will help Mark to evaluate Carls performanc e and provide changes as needed. B) Advise Adam, the Knitting Manager, of four ways he might motivate his staff so they will remain with the company, Make sure you explain: What he must do How he must do it Recognition and Attention. When the employees accomplish something and they have achieved something. The bosss recognition is appreciation for that achievement. If Adam can give more recognition and compliment to his staff, their staff will be feeling better. And this also means a acceptance of a free environment for staff to show their abilities. Promotion both in career and financial reward. This is the most common way of retain employees. Promotion in the position of an employee and his payment would act as a stimulator in their productivity. Promotional opportunities may be offered by Adam to good employees so that they feel satisfied and a sense of self-actualization and esteem can be raised and they dont make any decision to leave the organization. Offer a nice clean working environment. Make sure that the environment they are working in is conducive to good performance. Everyone likes to work somewhere nice and clean. Therefore, if Adam can change the work environment for the worker, it can be another factor that retain the staff. Better communication. Managers must always sincerely communicate with their employees as it provide a trust factor between them. While communicating with them, manager can remind them about organization goals, present and future vision of the organization. As the manager communicate with the staff, many barriers can be overcome and a better relationship will be developed. 2.3 Mark the CEO has told Ron, the Finishing Manager that he should delegate more. You are assigned to coash Ron through the steps he must take to delegate effectively. . Explain to Ron three benefits of delegation, using information from the case study to illustrate your comments. There are 3 benefits from a effective delegation First, delegation focuses attention and increases productivity. By assigning lower priority tasks that are typically easier to do than higher priority tasks, allows delegators to better focus on more important and more difficult assignments. It must be recognized that training and monitoring is very important when delegating authorities for new missions, because this leads to second benefit. In the case, if Adam and Ron could delegate more power to the staff, then the decision making process can be more effective and the management of the certain department can be easier. Second, Eventually, before these newly delegated tasks will not require any training or supervision, thus increasing the productivity of the delegator and the entire team, people with assigned tasks will learn new and valuable skills when working on delegated tasks. In the case, the staff in each department are delegated with insufficient tasks, and ther efore, some department are over-loaded and not well-organized. It can partially because of the unfamiliarness from the staff. Third, delegation helps manage time effectively. For instance, when less skilled employees work on less skilled tasks, this allows skilled people to concentrate working on more skilled tasks. As a result, delegation helps manage the limited time of more skilled employees. In the case study, if the top management can delegate their power well, the conflicts and negative coordination in each department can be solved which enables the top management to deal with more important issues rather than this. B) explain to Ron the five steps needed to be taken for effective delegation. Make it clear what he should do at each step Give practical examples of each step relating to Rons Job and the case study. There are 5 steps in effective delegation: Task Selection: the manager should decide first what are the tasks he wants to delegate He can delegate the authority to his subordinates relating to supply gaining , stock checking with dyeing department etc. Ron can see how much of delegation is to be passed upon to Deputy General Manager so that the work does not get hindered in any case. Make sure accountability part is also mentioned to the person. Assigning and explaining Task to right people: this step is deciding who should be given the responsibility? Ron can decide about the person on various parameters such as trust, loyalty, ability and performance. He can choose deputy general manager or some other supervisor within team who would take care of all the aspects concerned with employees. Evaluate the performance:it is important to evaluate the task process. It can help to make sure the task is under right action and can be fix at a early stage if anything go wrong. Ron c an ask the staff to write and report in a certain period of time for evaluation. review feedback: Once the work has been assigned and the responsibility is also attached; ensure whether the work is being done correctly or not through regular reporting and inspection. Ron can ask for weekly reports from the person authorized and seek for suggestions as well. Also, Ron should provide feedback for further improvements. Task complete or restart: Once all above steps are done, Ron can further look into if some more changes or improvements can be done in the delegation process. He can perform this function by having short discussions with the subordinate heads, welcoming their ideas as well. At last, if it seems to him that everything is going in smooth order and deriving out positive results then he can opt for Manage by exception wherein he needs to intervene only when an exception occurs, otherwise he can assume job is on track.(Giandomenico Majone 2008)
